The Influence of Financial Compensation and Perception of Organizational Support on Job Satisfaction in Mineral Water Companies

Abstract

This study analyzes the influence of financial compensation and perceptions of organizational support on employee job satisfaction at a mineral water company in Cirebon. Using a quantitative approach with a census technique on 46 respondents, the data was analyzed through validity, reliability, classical assumptions, multiple linear regression, and coefficient of determination tests using SPSS 26. The results indicate that financial compensation significantly influences job satisfaction (significance value 0.000), supporting Herzberg's theory, which classifies compensation as a hygiene factor. Conversely, the perception of organizational support is not significant (significance value 0.065), indicating that employees are more motivated by material incentives than psychological support in this industry context. The R² value of 0.719 indicates that 71.9% of the variation in job satisfaction is explained by these two variables. This finding reinforces the importance of a contextual approach in human resource management, particularly in the manufacturing sector with its specific work characteristics. Practical implications suggest that companies should: (1) optimize competitive and transparent compensation systems, (2) evaluate organizational support programs to make them more adaptive to employee needs, and (3) consider integrating non-financial factors such as career development. This study contributes to the literature by testing classical theory in a specific industrial setting and providing evidence-based recommendations for HR practitioners.
